ニルス・ニールセンが語る「別れ」と「信頼」。なでしこジャパン前監督が選手に託した未来への言葉

「私は変わることはできないし、変わるつもりもない」――。就任直後のシービリーブスカップ初優勝、そして2026年3月には2大会ぶりのアジアカップ優勝を成し遂げながら、3月いっぱいで契約満了となり、チームを離れることになったなでしこジャパン前監督のニルス・ニールセン氏が、退任をめぐる思いを率直に語った。選手の主体性を重んじ、感情面での安心感を何より大切にしてきた指揮官が、日本のファン、そしてチームに託したメッセージとは。

なでしこで目指したもの、別れに込めた思い

――今回の退任について、まず率直にどのように受け止めていらっしゃいますか。

ニールセン監督：日本を離れることになったことに、私は寂しさと理解の両方を感じています。

寂しいのは、私は選手たちのことが好きですし、チームやスタッフと仕事をするのも大好きだったからです。ここまでの日々は、ずっと素晴らしいものでした。ただ、JFAが私とは違うタイプの監督を求めているのであれば、ここで別々の道を歩むのが自然なのだとも理解しています。私は自分以外の誰かになることはできませんし、そうするつもりもありません。そしてJFAには、自分たちが望む形を選ぶ権利があります。それでも私はこの国が好きですし、日本となでしこジャパンにとって最善を願っています。

――結果を残しながらチームを離れることについて、どのように受け止めていますか。

ニールセン監督：私は私なりにベストを尽くしましたし、周りの誰もがそうだったと思います。私たちは2つのタイトルを勝ち取りました。それでも、このスタイルでは次のタイトルには届かないという判断があるのなら、私自身の気持ちや考えの違いがあったとしても、監督や方向性を変えることが、みんなにとってより良いのだと思います。

――なでしこジャパンの監督に就任した際、どのようなチームをつくっていきたいと考えていましたか。

ニールセン監督：私は、自分たちで考え、自分たちで行動できる、世界トップレベルのチームをつくりたいと思っていました。才能はありましたし、その力もありました。ですが、それには時間と勇気、忍耐、そして信頼が必要です。

主体性を引き出す。ニールセン監督が貫いた指導哲学

――選手の内面に働きかけ、主体性を引き出すことや、良好な人間関係の中でスタッフの強みを引き出すことを指導の強みとされているように感じていました。また、毎回の合宿でメンタル面へのアプローチも大切にされていた印象があります。監督ご自身は、ご自身の指導の強みをどのように捉えていますか。

ニールセン監督：コーチとしての私の強みの一つは、柔らかいアプローチと、選手たちへの理解です。私は恐怖で支配したことは一度もありませんし、これからも決してそうしません。私は、すべてをコントロールしたり、恐怖で統率したりすることを信じていません。私は、一緒に働く人たちに力を与えることを大切にしています。そうすることで、彼らが自分で判断を下せるだけの安心感を持てるからです。最高の自分であり、結果を出したいのであれば、感情面での安心感は何よりも重要です。

――一人ひとりの選手と関わるうえで、コミュニケーションでは、どのようなことを意識して向き合っていましたか？　相手の考えを引き出すことと、自分の考えを伝えることのバランスはどのように取っていましたか。

ニールセン監督：選手一人ひとりとの関わり方は本当にさまざまで、とても個人的なものでもあります。必要としていることは選手によって違いますし、その選手にとって必要なものを届けることが大切だと考えています。だからこそ、選手を守るためにも、そのあたりについて詳しくお話しすることは控えたいと思います。

――初の外国人監督としてなでしこジャパンを率いた立場から、日本の選手たちの魅力や強みはどこにあると感じましたか。また、世界のトップを目指すうえで、さらに伸ばせると感じた部分はどこでしたか？

ニールセン監督：選手たちの技術力と戦術理解はトップレベルだと思っています。ハードワークする姿勢や、素早く考える力もすでに備わっています。だからこそ、改善すべき部分は、実際に私たちが取り組んできたことでした。

　それは、自信を育てていくこと、それもゆっくりと、確かなものとして積み上げていくことです。そして、自分で判断し、自分で選択する力と勇気を持つこと。恐れずに、自分の力を完全に出し切ることです。それに加えて、もう少しフィジカルの強さも必要です。

なでしこに託す未来への願い

――この1年間で、ニルス監督にとってもっとも忘れ難い瞬間や、指導の喜びを感じたのはどのような場面でしたか？

ニールセン監督：この1年で私にとって何より大きな喜びだったのは、スタッフや選手たちと一対一で過ごした時間です。そうした時間の中で生まれる関係性は、かけがえのないものです。

――ワールドカップまで1年となりましたが、今のなでしこジャパンに必要だと感じることは何でしょうか。

ニールセン監督：どう言い方を変えようと、あるいはJFAが誰にチームを託そうと、世界王者になるために必要なことは変わらないと思っています。

　戦術だけで優勝できるわけではありません。ですが、メンタリティと戦術が結びついたときに、初めて頂点が見えてくるのです。そのことは、アメリカでのシービリーブスカップや、オーストラリアでのアジアカップでも、すでに示していたと思います。なでしこジャパンに必要なのは、自分たちを信じることです。ワールドカップはもう目の前にありますが、彼女たちもまた、その舞台から決して遠いところにいるわけではありません。

――最後に、選手たちと日本のファンに伝えたいことがあれば、ぜひお願いします。

ニールセン監督： 私は招かれた立場の人間です。だから去ります。でも、私の心の一部は選手たちと日本に置いていきます。

　これからも、どうかチームを支え続けてください。JFAも、スタッフも、選手たちも、日本に栄光をもたらすためにできる限りのことをしてくれると、私は信じています。

　そして最後にもう一度だけ、私を信じてください。ファン、メディア、JFAが同じ方向を向き、お互いの粗探しをやめることができれば、成功の可能性はずっと高まるはずです。私はこれからも、ずっと皆さんを応援しています。この素晴らしいチームに映し出されている、日本という国の魅力と、人々の力を信じています。

――How do you honestly feel about your departure?

Nielsen：I feel both sadness and understanding for the situation that led me to leave Japan.

Sadness because I love the players and working with the team and staff. It has been great all the way through. But I do understand that if JFA wants a different profile than mine, we should for sure split up. I can’t and won’t be a different person and JFA deserves to get what they want. I still like the country and I want the best for Japan Nadeshiko.

――How do you feel about leaving the team despite having achieved results?

Nielsen：I am me and I did my best and so did everybody else.

We won two titles, but if the feeling is that this style will not bring another one, then regardless of my feelings or disagreement, it is better for everyone to change coach and direction.

――When you took charge of Nadeshiko Japan, what kind of team did you want to build?

Nielsen：I wanted to build a world class team with the ability to think and act for themselves. The talent was there and the ability too. But it does take time, bravery and patience and trust.

――I had the impression that one of your strengths as a coach is your ability to work on the inner side of players, to draw out their independence, and also to bring out the strengths of your staff through good human relationships. How do you personally see your strengths as a coach?

Nielsen：One of my strengths as a coach is the softer sides and understanding of the players.

I never ruled with fear and I never will. I don’t believe in controlling everything or ruling with fear.

I believe in empowering people I work with, so they feel safe enough to make their decisions. Emotional safety is more important than everything else if you want to be your best self and achieve results.

――When working with each player individually, what did you try to keep in mind in your communication? How did you balance drawing out the player’s own thoughts and conveying your own ideas?

Nielsen：I think the individual part with players is very diverse and also private. It is never the same thing they need and providing what they need is the target, so to keep the players safe, it is not something I will share too much about.

――As the first foreign head coach of Nadeshiko Japan, where did you see the appeal and strengths of Japanese players? And on the other hand, in what areas did you feel there was still room for further growth if the team is to aim for the top of the world?

Nielsen：I think the players technical and tactical ability is top. The willingness to work hard and think fast is also already there, so the areas to improve on, were what we actually did.

The confidence building, building it up slowly and solid, the ability and the courage to make their own decisions and choices. No fear and full power. That is needed along with a bit more physicality.

――Looking back on this past year, what moments were the most unforgettable for you, or when did you feel the greatest joy as a coach?

Nielsen：My greatest joy this year was the individual moments with staff and players. The relations those moments bring are simply irreplaceable.

――With one year to go until the World Cup, what do you feel Nadeshiko Japan needs most now?

Nielsen：It is still the same that needs to improve to be World Champions regardless of how you twist or turn it, or who JFA wants to train the team.

Tactics won’t bring championships alone, but the mentality combined with the tactics will. We showed that already at SheBelieves Cup in USA and in Australia Asian Cup. Nadeshiko just needs to trust themselves. The WC is not far away but neither are they.

――Finally, if you have any message for the players and for the fans in Japan, I would be very grateful if you could share it.

Nielsen：And I am the guest, so I will leave and leave a piece of my heart with the players and Japan.

Please keep backing up the team and I know JFA, the staff and the players will do everything they can to bring glory for Japan.

And please trust me one last time. If fans, media and JFA pull in the same direction and stop finding faults with each other, you will have a much greater chance of success. I will be rooting for you. All the way. Japan as a country and as a people represented by a wonderful team.
