コモで見つけたクラブの魅力、日本への感謝。なでしこジャパン前監督ニルス・ニールセンが語る現在
今年3月、なでしこジャパンをAFC女子アジアカップ優勝へ導いたニルス・ニールセン氏。その実績が評価され、2026年バロンドールの女子年間最優秀監督賞で5人の候補の一人に選ばれた。知らせを受けてニールセン氏の胸に浮かんだのは、ともに戦った日本の選手やスタッフ、そして日本への感謝だったという。現在はイタリア女子1部のコモ1907女子でテクニカルディレクターを務め、新たな日々を送っている。アジアカップ優勝から約半年。バロンドール候補入りへの思い、なでしこジャパンで築いた絆、そしてコモでの新たな挑戦について聞いた。

バロンドール候補入りで蘇った、日本への感謝
――現在はコモ1907(以下コモ)でどのような仕事に取り組み、どのような日々を過ごしていますか。
ニールセン氏:コモでは、テクニカルディレクターとして働いています。ヨーロッパでは、チームの発展を主導する役職です。チームに合った選手を迎え入れ、日々の仕事を効率よく進める仕組みを整え、スタッフに全体の方向性を示してサポートする。そうして強い文化を築き、最終的には最高のレベルに到達して、そこで競争できるようにすることが私の仕事です。
――日本でも、豊富なオーナー資金を背景に、観光や地元商店と連携したコモのクラブ経営が注目されています。日本のサッカーも知るニールセンさんが感じる、このクラブならではの魅力を教えてください。
ニールセン氏:コモは、まさにそうした点で特別なクラブです。サッカーだけにとどまらない、もっと多くのものがあり、その一員でいることはとても興味深い経験です。さまざまなものが結びついていて、クラブの成功はピッチ上の結果だけでは測れません。あらゆる分野に関わるものなのです。
このアプローチは独特で、今も広がり続けています。アジアや日本のクラブにとっても、別の道を示す、参考になる取り組みだと思います。そのためには失敗を恐れないことが必要ですが、コモには間違いなく、その姿勢があります。
――2026年バロンドールの女子年間最優秀監督賞で、5人の候補の一人に選ばれました。どのように知らせを受け、どう感じましたか。
ニールセン氏:率直に言えば、普段はそうした賞のことをまったく考えていません。友人たちから次々とメッセージが届き、それで知りました。最初は思わず笑ってしまいましたが、その後、日本人スタッフがどれほど懸命に働いてくれたか、選手たちがどれほど集中して熱心に練習していたか、合宿のすべてがいかにきちんと整えられていたかを思い返しました。日本にいたとき、(総務の)(山田)薫さんと(山本)りささんがいつも見せてくれた優しさもです。
いろいろな思いが頭を巡りましたが、その大半は、日本を代表して戦い、二つの新たなトロフィーをもたらすことができた感謝と誇りでした。日本という国、そして出会い、大切に思うようになった人々への誇りと感謝は、これからも変わりません。そして、(ヘッドコーチを務めた)リア・ブレイニーのことも考えました。彼女は本当にすばらしい人です。また喜びに満ちた日々を過ごせることを、心から願っています。
「選手の夢をかなえる手助けをする。それが最大の喜び」
――今回の候補入りには、アジアカップ優勝だけでなく、そこに至るチームづくりも反映されていると思います。特に大切にされていたことはなんでしたか?
ニールセン氏:スタッフや選手との間に築く人間関係こそが、集団を一つにし、強くするものです。私たちもそうでした。何人か名前を挙げるなら、狩野(倫久)さん、小杉(光正)さん、ニシ(西入俊浩)さん。そして、もちろんリアです。皆、私たちの取り組みに強い情熱を注ぎ、懸命に働いてくれました。結局のところ、私にとって本当に大切なのは、そうしたことなのです。
選手たち一人ひとりを知り、刺激を与え、夢をかなえる手助けをすること。それこそが、指導者としての私の最大の喜びです。それは今いるコモでも変わりません。日本の選手たち全員が恋しいです。それぞれが持つ特別な才能や個性も、懐かしく思います。
――女子バロンドールの候補30人には、日本から長谷川唯選手、松窪真心選手、谷川萌々子選手が選ばれました。3人の候補入りを、どのように受け止めましたか。
ニールセン氏:この3人のことを思うと、心が喜びでいっぱいになりました。
唯は、私にとって何年も前から世界のトップ選手です。彼女のプレーを見ると、毎回、自然と笑顔になります。本当に力強いリーダーになりましたね。唯、おめでとう。
真心と萌々子は、なでしこの現在を担うだけでなく、未来を担う選手でもあります。すでに世界のトップレベルにいますし、彼女たちの人柄を考えれば、これからもますます成長していくでしょう。日本となでしこの未来は明るいです。萌々子、真心、おめでとう。
成功を支えたピッチ内外の絆
――アジアカップ優勝を支えた選手やスタッフの貢献について、特に印象に残っていることを教えてください。
ニールセン氏:あまりにも多く、選ぶのは難しいですね。まず、スタッフ全員の尽力と、私たちの伝えたいことをピッチ上で形にしてくれた狩野さんに感謝しています。選手についても、いくつものことが思い浮かびます。(熊谷)紗希と(古賀)塔子の最終ラインでの統率力と力強さ。優れたサッカーの知性を生かし、私たちのプレーに流れを生みだした、(長谷川)唯の並外れたリーダーシップとコミュニケーション。空中戦での(高橋)はなの強さ。彼女は、まさに私たちの「エアフォース・ワン」でした。(藤野)あおばと(千葉)玲海菜の1対1の仕掛け。そして、準決勝と決勝で(浜野)まいかが決めた2つのすばらしいゴールです。
ピッチの外では、(長野)風花の誕生日が忘れられません。チームのみんなで歌ったことや、はな、塔子、まいかが見せてくれた楽しいパフォーマンス。ああした肩の力を抜ける時間が、成功に必要な強い絆と人間関係を築く助けになりました。
――デンマーク、スイス、マンチェスター・シティ、日本など、異なる環境で女子サッカーに携わってきました。なでしこジャパンでの経験から、指導者として何を得ましたか。また、その経験を現在のコモでの仕事にどのように生かしていますか。
ニールセン氏:異なる文化の中で働き、そこでどう仕事を進めるかを学ぶことは、いつも多くの新しい学びをもたらしてくれます。その土地にある文化を尊重しながら、自分の考えをその環境の中で生かそうとするのです。
ある場所で学んだことを、別の場所でも生かせるかどうかは、実際には分かりません。ただ、日本での経験を通じて、私自身の引き出しは大きく増えました。ここコモでも必要になれば、いつでもそれを引き出すことができます。まだ具体的な例を挙げることはできません。主な理由は、今の私の役割が以前とは少し違うからです。
「あのトロフィーを日本へ」なでしこジャパンへのエール
――2027年FIFA女子ワールドカップに向けて準備を進める狩野倫久監督となでしこジャパンの選手たちに、メッセージをお願いします。
ニールセン氏:ブラジルで成功できると、私は確信しています。恐れずに集中し続けてください。そして、優れた戦術や計画だけで勝てるわけではないことを忘れないでください。団結し、勇気を持ち、自分たちの持てる力を最大限に生かして、安心感を持ち、力を発揮できる状態を整えることが必要です。そうすれば、どんな相手にも勝てます。どうすればいいか迷ったときは、私たちの合言葉を思い出してください。「言い訳はせず、とにかくやる」のです。
狩野さん、あなたはすばらしい指導者です。何か相談したいことがあれば、私はいつでもここにいますよ、友よ。選手たちも同じです。JFAや日本のメディアの皆さんに対しても、ワールドカップの前も大会中も、できる限りのサポートをしたいと思っています。成功するためには、ファン、メディア、JFA、スタッフ、選手を含め、全員が同じ方向に力を合わせる必要があります。それができれば、心から誇れる結果を得られるでしょう。皆さんの成功を心から願っています。あのトロフィーを日本に持ち帰ってください。
――日本で2冊の本を電子書籍として出版されるそうですね。本を通じて、どのようなことを伝えたいと考えていますか。
ニールセン氏:私自身が書いた本は『Out of the Shadows』というタイトルです。友情、成長、不安、そして若いサッカー選手が直面し得る困難を描いたフィクションです。実際に成長していく過程や、さまざまな経験が人間形成にどのような影響を与えるかを土台にした物語です。サッカーに関心があれば、若い人にも年配の人にも楽しんでもらえると思います。
もう1冊は、それとは異なり、心の安心を得るためのガイドです。ある女性が書いた本で、実は、私がこの10年間、支えを受けてきたコーチであり、案内役でもある人です。自分自身や自分の感情を理解するうえで、本当に大きな助けになりました。彼女と彼女の本は、どんな状況にあっても、何が起きても、安心と幸せを感じられるよう私を導いてくれました。そこで、日本の皆さんも彼女の知識に触れ、自分を支える方法を学べるよう、日本語に翻訳しました。タイトルは『I am myself and I do my best』(Lena Nielsen)。心の安心のためのポケットガイドです。
2冊とも英語版はすでに販売されていて、ほとんどのオンライン書店で購入できます。日本語に翻訳することを決めたのは、私が日本にいたときでした。もともと出版する予定でしたが、ガイドブックの著者が、サッカー選手や指導者に向けた新しいプロジェクトを立ち上げたばかりなので、それに合わせて日本語版の本も加えることに意味があると考えました。自分自身に安心し、幸せを感じられるようになりたいと願うすべての指導者や選手に、心から薦めたいと思います。

――It has been about six months since we last spoke. What kind of work are you currently doing in Como 1907, and how are you spending your days?
Nielsen:In Como 1907 I am working as Technical Director. In Europe it means to be the leader of the development of the team. Getting the right sort of players in, making the efficient processes for the daily work, giving the overall direction and support to the staff, so we can build a strong culture and eventually reach and compete on the highest level.
――Como’s approach to combining football with tourism and partnerships with local businesses, backed by substantial owner investment, is attracting attention in Japan. As someone who also knows Japanese football, what do you feel makes Como special?
Nielsen:Como is special in that way. It is much more than just football, and it is fascinating to be a part of. So many things are tied together and the success of the club can’t only be measured in results on the pitch. It is actually in all areas. This approach is unique and constantly expanding. It shows an alternative way for clubs in Asia / Japan that they can get inspiration from if they have no fear of failure, which Como for sure hasn’t.
――You have been named one of the five nominees for the 2026 Ballon d’Or Women’s Coach of the Year award. How did you first learn about the nomination, and what was your immediate reaction?:
Nielsen:If I can be completely honest, I never think about those things, so I found out because many of my friends started sending me messages about it. It made me laugh at first, but then I started thinking about all the hard work my Japanese staff had done, how hard and focused the players had trained, how well organized everything was in our camps, the kindness Kaori San and Risa San always showed me, when I was in Japan.
Many thoughts were running through my head. Mostly filled with gratitude and pride to have represented Japan and won them two new trophies. I will always be proud and grateful towards the country and the people I got to know and care for.
Last but not least, I was also thinking about Leah Blayney. What a wonderful person she is. I sincerely hope that she will find joy in her life again.
――I believe your nomination reflects not only leading Nadeshiko Japan to the Asian Cup title, but also the process of building the team along the way. Which aspects of your work or achievements do you think received the greatest recognition?
Nielsen:The personal relations you gain with staff and players are the things that make a group strong together. It was the same for us. Just to mention a few: Kano San, Kosugi San, Nischi San. Leah of course.:) Hard working with great dedication for our project. Those things at the end of the day, is what really matters to me.
Getting to know and try to inspire and help the players to reach their dreams that is actually my biggest joy in coaching. Also here, and I miss every one of the girls, and their special talents and personality.
――Three Japanese players—Yui Hasegawa, Manaka Matsukubo and Momoko Tanikawa—have been selected among the 30 nominees for the Women’s Ballon d’Or. How did you feel about all three being nominated?
Nielsen:My heart was filled with Joy for these 3. Yui has for years been a top player in the world for me. Looking at her play makes me smile every single time. What a strong leader she turned out to be. Congrats Yui.
Manaka and Momoko are not only the present for Nadeshiko, but also the future. They belong already to the top end of the game and with their personalities, they will only get better and better. The future looks bright for Japan and Nadeshiko. Congrats Momoko and Manaka.
――Looking back on the Asian Cup victory, what stands out most to you about the contributions of the players and staff?
Nielsen:Well, there are so many factors that it is hard to choose. Of course, I have to say I am grateful for the staff’s effort in general and Kano San’s execution on the pitch of our messages. On the player side several things stand out. Saki and Toko’s control and power in the back line, Yui’s incredible leadership and communication using her football brain to get flow in our play, Hana’s strengths in the air, she was truly our Airforce One, Aoba and Remina’s 1-1 challenges, and Maika’s two incredible goals in the semifinal and final.
Off the pitch I feel Fukas birthday as one to remember. It was fun singing with the team, and Hana, Toko and Maika entertaining performances. These more loose moments helped us create the strong bonds and relations we needed to succeed.
――You have worked in women’s football in a variety of settings, including Denmark, Switzerland, Manchester City and Japan. What did your experience with Nadeshiko Japan give you as a coach? How are you drawing on that experience in your current work at Como?
Nielsen:It always gives a lot of new learnings to work in a different culture and learning to navigate there. With respect for the existing culture, you try to use your ideas in that setting. You never really know, if you can use what you learn somewhere else, but my package of experiences grew a lot in Japan, and if I have to here in Como, I will be able to tap into it anytime. I can’t mention anything specific yet, mostly because my role is a bit different where I am now.
――What would you like to say to head coach Michihisa Kano and the Nadeshiko Japan players as they prepare for the 2027 FIFA Women’s World Cup?
Nielsen:I want to say, that I am sure, you can succeed in Brazil. Keep your focus with no fear and remember that good tactics and planning don’t win it alone. You need to stick together, be brave and use your best skills to feel emotionally safe and ready to perform. Then you can beat anyone.
If you are in doubt, what to do, remember our saying, “no excuses- just do it anyway”. Kano San, you are a great coach. If you ever need to discuss anything, I am here my friend. That goes for the players as well. The JFA and the media in Japan the same I will support in any way I can, before and at the WC.
To be successful all of you, also the fans, media, JFA, staff and players need to pull in the same direction, so do that and you will get a result to be very proud of. I wish you all the success possible and get that Trophy home.
――I understand you’ll be publishing two books as ebooks in Japan. What would you like to convey to readers through these books?
Nielsen:My own book is called “Out of the Shadows”. It is a fiction book about friendship, growing up, insecurity and challenges you can face as a young football player. It is a story based on how it really was growing up and how different experiences can shape you as a person. It will be fun to read for both young people and older people who are interested in football.
The other book is different. It is a guide to feel emotionally safe. It is written by a lady, actually the coach/guide I have used for the past 10 years, and it has helped me so much to understand myself and my emotions. She and her book simply guided me in whatever situation to feel safe and happy no matter what happens, so we translated it to Japanese, so also that part of the world could tap into her knowledge and learn how to help themselves.
It is called “I am myself and I do my best”, a pocket guide to emotional safety.
Both books are already on the market in an English version in almost any online bookstore, but the decision about translating them to Japanese was made, while I was in Japan.
It was always the plan to do it, but since the author of the guide book just launched a new project designed for football players and coaches, it made sense to add the book to it in a Japanese version.
I can only recommend it to any coach and player, that wants to feel safe and happy with themselves.
